There has been an increase in the number of Black Americans in management roles in the US. While there has been some progress, observers noted that the “glass ceiling”, which prevents Blacks, women and minorities from advancing beyond middle or lower management ranks, is still a problem (Sabharwal 2015). A glass cliff can cause irreparable damage to an institution’s ability to survive (Ryan, et. al. 2016,). When times are difficult, a board might be more likely to recommend a risky or controversial leader candidate. However, the “tokenized leader” is someone who has no ability to support their leadership transition in difficult circumstances.

Promotion of women and other people of color, without career guidance, training or assistance, makes them symbol leaders that almost guarantee their failure. Pervasive and persistent obstacles prevent them from advancing to higher authority positions (Morgenroth and co. 2020). The barriers they face are subtle and often difficult to understand, as well as prejudiced, discriminatory and structural. They may decide to leave if they are unable to change the situation. This is disruptive for both their professional success and that of the company. These obstacles are numerous, complex, and multifaceted.
